How to get it

The description of the achievement says: "100 units encouraged."
What it means: "100 groups of units encouraged"

Tu put it simple, you DON'T have to encourage 100 units in one battle once. What you have to do is trough many battles encourage 5 types of units. This means that If you have 5 types of units and at least one 1 unit per type when you encourage them it counts as +5 to the achievement.

This means that you need to use the ability AT LEAST 20 times with 5 types of units ALIVE at the SAME TIME.

5 x 20 = 100

That's it.

You can do it 4 battles 1 time.

thanks mate its very help full but because of my bad english i think i didnt get the point ! do you mean we should do it in one battle 4 times ? or we can do it in 4 battle 1 times ?

Initiative is useful... without it, your Swordsmen/Footmen go last, with it, they can go first. That's a lot of attack power up front that can be used to weaken/stun/wipe out enemies before they can fire...
